การจัดการสโมสรกีฬาของสตรีที่ประสบความสำเร็จ (THE SUCCESSFUL MANAGEMENT OF SPORTS CLUBS BY WOMEN)

Abstract

              การศึกษาในครั้งนี้มีวัตถุประสงค์เพื่อศึกษาและสำรวจความคิดเห็นของบุคลากรต่อการจัดการสโมสรกีฬาของสตรีที่ประสบความสำเร็จ โดยใช้กรอบแนวคิด Seven-S Framework of Mckinsey ในการวิเคราะห์สภาพแวดล้อมภายในสโมสรกีฬา ประกอบด้วย 1) กลยุทธ์ (Strategy) 2) โครงสร้าง (Structure) 3) ระบบการปฏิบัติงาน (Systems) 4) บุคลากร (Staff) 5) ทักษะ (Skills) 6) สไตล์การจัดการ (Style) และ 7) ค่านิยมร่วม (Shared values) และใช้ลักษณะการวิจัยเชิงสำรวจเป็นลำดับ (Exploratory Sequential) โดยเริ่มต้นจากการใช้วิจัยเชิงคุณภาพ (Qualitative Research) สัมภาษณ์ผู้ให้ข้อมูลหลักที่เป็นสตรีที่ทำหน้าที่เป็นผู้บริหารเกี่ยวกับการจัดการสโมสรกีฬา และวิเคราะห์ข้อมูลที่ได้จากการสัมภาษณ์ในการวิจัยเชิงคุณภาพเพื่อเป็นแนวทางในการสร้างเครื่องมือการวิจัยเชิงปริมาณ โดยใช้แบบสอบถามสำรวจความคิดเห็นกับกลุ่มตัวอย่างที่เป็นบุคลากรที่มีส่วนเกี่ยวข้องในการจัดการสโมสรกีฬา จำนวน 187 คน ได้แก่ สโมสรโรงเรียนแบดมินตันบ้านทองหยอด และสโมสรยกน้ำหนักกรุงเทพมหานคร


               ผลการศึกษาพบว่า ด้านกลยุทธ์ สโมสรมีแผนงานในการสร้างนักกีฬาให้ประสบความสำเร็จในการแข่งขันระดับชาติและระดับนานาชาติและส่งเสริมผลงานเพื่อเป็นช่องทางในการติดต่อกับผู้ให้การสนับสนุน ด้านโครงการสร้างมีการแบ่งสัดส่วนที่ชัดเจนตามหน้าที่และความรับผิดชอบ ด้านระบบการปฏิบัติงานมีการใช้เทคโนโลยีเข้ามาช่วยในการพัฒนาระบบงานและใช้ร่วมกับการวัดและประเมินผลนักกีฬา ด้านบุคลากรมีการพิจารณาคัดเลือกบุคลากรที่มีประสบการณ์และเคยเป็นศิษย์เก่าของสโมสรพิจารณาจากความรู้ความสามารถ ลักษณะนิสัยที่เสียสละเพื่อส่วนรวม นอกจากนี้ สโมสรมีการส่งเสริมพัฒนาความรู้และฝึกอบรม รวมถึงมีการสร้างขวัญและกำลังใจ ด้านทักษะของผู้บริหาร ประกอบด้วย 1) ทักษะในการสังเกตและความสามารถในการวิเคราะห์    2) ทักษะความรู้ทางด้านการจัดการสโมสรกีฬา 3) ทักษะความรู้ทางด้านจิตวิทยา ด้านสไตล์การจัดการมีรูปแบบการจัดการสโมสรเหมือนบ้าน ผู้บริหารจะทำหน้าที่ให้คำปรึกษาและร่วมรับฟังความคิดเห็น โดยทำหน้าที่ตัดสินใจเลือกสิ่งที่เป็นประโยชน์ด้วยการโน้มน้าวให้บุคลากรเห็นด้วยกับการตัดสินใจดังกล่าว ภายใต้ความมุ่งหวังที่ต้องการให้เกิดความสำเร็จร่วมกันเป็นทีม ด้านค่านิยมร่วมสโมสรต้องการสร้างบรรยากาศการฝึกซ้อมที่สนุกสนาน และสโมสรมี “โอลิมปิก” เป็นเป้าหมายที่ยึดถือร่วมกันและกลายเป็นแรงจูงใจในการทำงาน


               ข้อเสนอแนะจากการวิจัย สโมสรควรมีกลยุทธ์ในการจัดหารายได้จากผู้สนับสนุนจากช่องทางอื่นด้านบุคลากร ควรกำหนดให้มีตำแหน่งรองของแต่ละฝ่ายเพื่อเรียนรู้และฝึกประสบการณ์ให้เป็นผู้เชี่ยวชาญ ด้านเทคโนโลยี สโมสรสามารถนำเทคโนโลยีเข้ามาใช้ในการปฏิบัติงานให้สอดคล้องกับทุก ๆ ภารกิจ และบริบทของสโมสร ด้านบุคลากรควรพิจารณาจากคุณลักษณะด้านมนุษยสัมพันธ์ จัดสภาพแวดล้อมการทำงานให้ถูกต้องและเหมาะสมกับการใช้งาน การจัดแบ่งงานให้ชัดเจนด้านทักษะของผู้บริหารจะต้องมีลักษณะนิสัยของผู้บริหารที่มุ่งหวังให้เกิดการเพิ่มขึ้นของผลผลิต ด้านสไตล์การจัดการจะต้องมีความสามารถในการเลือกใช้สไตล์การจัดการให้เหมาะสมกับภารกิจ วัตถุประสงค์ของงาน วุฒิภาวะ ลักษณะนิสัยและประสบการณ์ของผู้ร่วมงาน เป็นต้น ด้านค่านิยมร่วมควรมีการสร้างและกำหนดค่านิยมให้ชัดเจน เพื่อเป็นเอกลักษณ์และเป็นแนวทางในการพัฒนานักกีฬาและสโมสรให้เป็นไปในทิศทางเดียวกัน


 


             The purpose of this research was to study and explore the opinions of personnel on the Successful Management of Sport Clubs by Women. The Seven-S Framework of Mckinsey was used to analyze the environment within a sports club, including: 1) Strategy 2) Structure 3) Systems 4) Staff 5) Skills 6) Style and 7) Shared values and used the Exploratory Sequential respectively. This is starting from the qualitative research interviews with key informants who act as administrators on the management of sports club and analyze data from interviews in qualitative research as a guideline for create quantitative research tools. The questionnaire was used to collect data from 187 sampling personnel who related with the management of sport club such as Ban Thong Yod Badminton School and Thai Amateur Weightlifting Association, Bangkok. 


               The results show that the club's strategy is to build athletes to succeed in national and international competitions and to promote their work as a channel to contact sponsors. In term of projects, has a clear division of functions and responsibilities. In term of the operating system, was used technology to assist in the development of work systems and in conjunction with the measurement and evaluation of athletes. In term of personnel, there are recruited for personnel with experienced and used to be alumni of the club, based on knowledge, habit of sacrificing for the public. In addition, the club is promoting the development of knowledge and training, including the creation of morale and encouragement on management skills of administrator include: 1) Observational skills and analytical ability 2) Knowledge management skills in sports club management 3) Psychological knowledge skills, on management has a style like home management. Administrators will provide counseling and listening but administrators decide what is beneficial, and they must convince people to agree with the decision under the wish to achieve success together as a team. The club's shared values are to create a fun training atmosphere, and the club has the "Olympic" as a common goal and a motivation to work.


               Research recommendation, the club should have a strategy to provide revenue from sponsors from other channels. In term of personnel, should set up secondary positions for each department to learn and practice as a specialist. In term of club technology, can be used to work in line with every mission and context of the club. In term of personnel, should be recruiting from human relations features. The working environment has to manage properly and appropriate for use and clear management of work type. In term of administrators skills must have the character of administrator that aims to increase productivity. In term of management style must have the ability to choose the management style to suit the mission, purpose of the maturity, character, habits and experience of the co-workers, etc. The shared values of should be created and set clear values to be unique and to guide the development of athletes and clubs in the same direction.
