Factors Influencing Organizational Commitment of Generation Z Nurses in General Hospitals, Health Region 8

Introduction: The declining organizational commitment among Gen Z nurses represents a structural vulnerability leading to resignations and undermining the stability of the healthcare system. Therefore, studying the factors influencing organizational commitment is essential to effectively retain this new generation of nurses.
Aims: This study aimed to study the level of organizational commitment, to examine the relationship between personal factors and organizational management factors with organizational commitment, and to identify factors predicting organizational commitment among Gen Z professional nurses in general hospitals in Health Region 8.
Methods: This study was predictive research. Samples consisted of 192 Gen Z professional nurses aged 22–28 years in 5 general hospitals in Health Region 8, selected using stratified and systematic random sampling. The instrument was a 3-part questionnaire with a CVI value between 0.93–1.00 and a reliability coefficient between 0.92–0.95. Data were analyzed using descriptive statistics, Pearson correlation coefficient, and stepwise multiple regression.
Results: The variables significantly correlated with organizational commitment among Gen Z professional nurses and capable of predicting organizational commitment (p < 0.001) were work environment, compensation and benefits. And in terms of career advancement (β = 0.326, t = 4.549, p < .001; β = 0.317, t = 5.505, p < .001; β = 0.309, t = 5.134, p < .001, respectively), the three variables together explained 69.4% of the variance in organizational commitment (R2= 0.694).
Conclusion and recommendations: The work environment is a factor that management should promote by encouraging participation and improving the compensation system (P4P) to be transparent and reflect actual workload, creating clear career advancement paths, and planning for civil servant recruitment to ensure job security and the sustainable retention of new generations of talent.
