ความฉลาดองค์รวมและการจัดการความเปลี่ยนแปลงที่มีผลต่อการบริหารทรัพยากรมนุษย์ของผู้อำนวยการโรงพยาบาลส่งเสริมสุขภาพตำบล สังกัดองค์การบริหารส่วนจังหวัดขอนแก่น

บทคัดย่อ
การศึกษาเชิงพรรณนาแบบภาคตัดขวางครั้งนี้ มีวัตถุประสงค์เพื่อศึกษาความฉลาดองค์รวมและการจัดการความเปลี่ยนแปลงที่มีผลต่อการบริหารทรัพยากรมนุษย์ของผู้อำนวยการโรงพยาบาลส่งเสริมสุขภาพตำบล สังกัดองค์การบริหารส่วนจังหวัดขอนแก่น กลุ่มตัวอย่างคือ ผู้อำนวยการ รพ.สต. จำนวน 195 คน โดยใช้การสุ่มตัวอย่างแบบง่าย เก็บข้อมูลโดยใช้แบบสอบถามที่มีค่าความเชื่อมั่นด้านความฉลาดองค์รวมเท่ากับ 0.95 ด้านการจัดการความเปลี่ยนแปลงเท่ากับ 0.94 ด้านการบริหารทรัพยากรมนุษย์เท่ากับ 0.96 วิเคราะห์ข้อมูลด้วยสถิติเชิงพรรณนา สถิติสัมประสิทธิ์สหสัมพันธ์ของเพียร์สัน และการวิเคราะห์ถดถอยพหุเชิงเส้นแบบขั้นตอน ผลการศึกษาพบว่า ภาพรวมระดับความฉลาดองค์รวม ภาพรวมระดับการจัดการความเปลี่ยนแปลง และภาพรวมระดับการบริหารทรัพยากรมนุษย์ อยู่ในระดับมาก (Mean ± SD: 4.41 ± 0.38; 4.27 ± 0.43; 4.40 ± 0.45 ตามลำดับ) โดยความฉลาดองค์รวมและการจัดการความเปลี่ยนแปลงมีความสัมพันธ์ระดับสูงกับการบริหารทรัพยากรมนุษย์ (r = 0.707, p-value <0.001; r = 0.812, p-value <0.001 ตามลำดับ) ปัจจัยทำนายการบริหารทรัพยากรมนุษย์ ได้แก่ การจัดการความเปลี่ยนแปลงด้านวัฒนธรรม ความฉลาดทางด้านดิจิทัล การจัดการความเปลี่ยนแปลงด้านกายภาพ ความฉลาดทางอารมณ์ การจัดการความเปลี่ยนแปลงด้านบุคลากร และความฉลาดทางด้านสังคม สามารถร่วมกันทำนายได้ร้อยละ 71.7 ผลการศึกษานี้สามารถเป็นข้อมูลสำหรับผู้บริหารองค์การบริหารส่วนจังหวัดใช้วางแผนและกำหนดแนวทางพัฒนาการบริหารทรัพยากรมนุษย์ใน รพ.สต. หลังการถ่ายโอนเพื่อให้เกิดประสิทธิภาพต่อไป
