Predictors of Adaptive Performance Among Nurses in Tertiary Care Hospitals of Peshawar, the Islamic Republic of Pakistan: A Cross-Sectional Study

Adaptive performance plays an important role in helping individuals and organizations to respond effectively to uncertain, rapidly changing, and complex work environments. Therefore, it is necessary for healthcare workers, especially nurses in private hospitals, to adjust themselves to changes, challenges, and dynamic environments. There is also the influence of factors such as job crafting, work engagement, and demographic variables on adaptive performance. Nurses in developing nations like Pakistan face challenges due to resource constraints, high patient loads, and shifting healthcare demands requiring exceptional adaptive performance to maintain quality of care. This study aimed to examine adaptive performance among nurses in three tertiary care hospitals in Peshawar, the Islamic Republic of Pakistan, and to examine the factors predicting adaptive performance, including age, years of experience, educational level, job crafting, and work engagement. The participants were 162 registered nurses, selected using a stratified random sampling. The study instruments included the Adaptive Performance Scale, the Job Crafting Scale, and the Utrecht Work Engagement Scale. Descriptive statistics and multiple regression were used for data analysis.
Results showed that the overall level of adaptive performance was high. Work engagement and job crafting contributed significantly to the model predicting adaptive performance. Two predictors could explain 33.8% of the variance in adaptive performance. Age, education, and years of experience could not predict adaptive performance. Results provide information for hospital administrators, nursing administrators, and health policymakers to enhance adaptive performance predictors, including job crafting and work engagement in nursing practice. This helps inform nurses to develop interventions enhancing adaptive performance and based on job crafting and work engagement, and test the effect of the interventions.
