บทคัดย่อ

ความยึดมั่นผูกพันต่อองค์กรของพยาบาล เป็นทัศนคติที่เป็นประโยชน์ต่อองค์กรและส่งผลดีต่อการปฏิบัติงานของพยาบาล ส่วนความปลอดภัยทางจิตใจเมื่อปฏิบัติงานร่วมกันมีส่วนช่วยให้เกิดความยึดมั่นผูกพันต่อองค์กรได้ การวิจัยเชิงพรรณนาเพื่อหาความสัมพันธ์ครั้งนี้ มีวัตถุประสงค์เพื่อศึกษาความปลอดภัยทางจิตใจ ความยึดมั่นผูกพันต่อองค์กร และหาความสัมพันธ์ระหว่างความปลอดภัยทางจิตใจและความยึดมั่นผูกพันต่อองค์กรของพยาบาลในโรงพยาบาลตติยภูมิ กลุ่มตัวอย่าง คือ พยาบาลวิชาชีพจำนวน 119 คน ที่คัดเลือกโดยการสุ่มแบบหลายขั้นตอน เครื่องมือวิจัยประกอบด้วย แบบวัดความปลอดภัยทางจิตใจ และแบบวัดความยึดมั่นผูกพันต่อองค์กร วิเคราะห์ข้อมูลโดยใช้สถิติเชิงพรรณนา และสถิติ Spearman’s rank correlation coefficient  

ผลการวิจัยพบว่า พยาบาลในโรงพยาบาลตติยภูมิรับรู้ว่ามีความปลอดภัยทางจิตใจ อยู่ในระดับสูง (M = 5.15, SD = .75) และมีความยึดมั่นผูกพันต่อองค์กรโดยรวมอยู่ในระดับปานกลาง (M = 3.30, SD = .39) และเมื่อพิจารณารายด้านพบว่า ความยึดมั่นผูกพันต่อองค์กรด้านจิตใจ ด้านการคงอยู่ และด้านบรรทัดฐาน อยู่ในระดับปานกลางทั้งหมด (M = 3.38, SD = .52; M = 3.18, SD = .72; และ M = 3.34, SD = .49 ตามลำดับ) ในขณะที่ความสัมพันธ์ระหว่างความปลอดภัยทางจิตใจและความยึดมั่นผูกพันต่อองค์กรโดยรวมของพยาบาลในโรงพยาบาลระดับตติยภูมิ มีความสัมพันธ์เชิงบวกในระดับปานกลางอย่างมีนัยสำคัญทางสถิติ (rs = .316, p < .01) ความปลอดภัยทางจิตใจกับความยึดมั่นผูกพันต่อองค์กรด้านจิตใจ และความปลอดภัยทางจิตใจกับความยึดมั่นผูกพันต่อองค์กรด้านบรรทัดฐาน มีความสัมพันธ์เชิงบวกในระดับปานกลางอย่างมีนัยสำคัญทางสถิติ (rs = .342 และ rs = .355, p < .01 ตามลำดับ)

ผู้บริหารทางการพยาบาล ควรเสริมสร้างความปลอดภัยทางจิตใจของพยาบาล โดยการสนับสนุนให้เกิดวัฒนธรรมการสร้างค่านิยมร่วมขององค์กร การทำงานเป็นทีม เพื่อเพิ่มความยึดมั่นผูกพันต่อองค์กรของพยาบาล
