บทคัดย่อ

ปัญหาขาดแคลนพยาบาลวิชาชีพส่งผลกระทบต่อระบบสุขภาพโดยรวม การทำความเข้าใจสาเหตุการตัดสินใจลาออกจากวิชาชีพและการหวนกลับเข้าสู่วิชาชีพ จึงเป็นประเด็นที่ควรได้รับการศึกษาอย่างจริงจัง การวิจัยเชิงคุณภาพแบบพรรณนาครั้งนี้ มีวัตถุประสงค์เพื่อศึกษาประสบการณ์การลาออกและการกลับมาปฏิบัติงานของพยาบาลวิชาชีพ ผู้ให้ข้อมูล คือ พยาบาลวิชาชีพที่เคยลาออกจากการปฏิบัติงานในสายวิชาชีพและตัดสินใจกลับมาปฏิบัติงาน จำนวน 20 คน คัดเลือกผู้ให้ข้อมูลแบบเจาะจง เครื่องมือที่ใช้ในการวิจัย ได้แก่ ผู้วิจัย แบบบันทึกส่วนบุคคล แบบบันทึกภาคสนาม เครื่องบันทึกเสียง แบบสัมภาษณ์แนวคำถามเชิงลึกแบบกึ่งโครงสร้าง เก็บรวบรวมข้อมูลด้วยการสัมภาษณ์เชิงลึก วิเคราะห์ข้อมูลด้วยวิธีการวิเคราะห์เนื้อหาแบบดั้งเดิมตามขั้นตอนของ เซียะ และแชนนอน

ผลการวิจัยพบว่า ประสบการณ์การกลับมาปฏิบัติงานของพยาบาลวิชาชีพหลังการลาออกมี 3 ประเด็นหลัก 9 ประเด็นย่อย ดังนี้ 
1. สาเหตุของการลาออก ประกอบด้วย 3 ประเด็นย่อย ได้แก่ 1) เหนื่อยล้าจนหมดไฟ 2) ค่าตอบแทนไม่เพียงพอต่อค่าครองชีพ และ 3) ต้องการแสวงหาประสบการณ์ใหม่ที่ท้าทายและทำตามฝัน
2. เหตุผลของการกลับมาทำงาน ประกอบด้วย 4 ประเด็นย่อย ได้แก่ 1) ความรู้สึกคุ้นเคยและสบายใจในสถานที่ทำงานเดิม 2) การมองเห็นโอกาสในการเติบโตและพัฒนาตนเองที่ชัดเจน 3) การได้รับสวัสดิการและค่าตอบแทนที่ดี และ 4) ความภาคภูมิใจในองค์กร
3. สิ่งสำคัญในการรักษาให้พยาบาลคงอยู่กับองค์กร ประกอบด้วย 2 ประเด็นย่อย ได้แก่ 1) การถ่ายทอดวัฒนธรรมองค์กรที่ดีเอื้อต่อการปฏิบัติงานตามความต้องการแต่ละช่วงวัย และ 2) การบริหารจัดการภาระงานอย่างเหมาะสม

ผลการวิจัยในครั้งนี้ ให้ข้อมูลเชิงลึกที่มีคุณค่าแก่ผู้บริหารทางการพยาบาลในการกำหนดนโยบายและวางกลยุทธ์ที่เหมาะสม เพื่อเสริมสร้างแรงจูงใจ พัฒนาระบบการสนับสนุนให้เข้มแข็ง และส่งเสริมการคงอยู่ในวิชาชีพของพยาบาลในด้านกำลังคนอย่างยั่งยืน
