The Development of Incharge Nurses Preparation Program for Conflict Management, Intensive Care Units, Songkhla Hospital

This research and development aimed to develop a readiness preparation program for charge nurses in conflict management and to examine the effects of the program on their knowledge, and confidence in conflict management. The research was conducted in four steps: (1) analyzing the current problems and needs, (2) defining the program’s goals and objectives, (3) designing the initial program, conducting a pilot study, and evaluating the results, and (4) refining the program, conducting a repeated trial, and evaluating the outcomes. The study employed a quasi-experimental pretest-posttest design to evaluate the effectiveness of the program. The experimental group comprised 20 ICU nurses in Songkhla Hospital, selected through purposive sampling. The treatment was conducted over three weeks. The research instruments included the Conflict Management Knowledge test and, the Conflict Management Confidence questionnaire, both of which were verified for validity and reliability. Data analysis involved descriptive statistics and the non-parametric Wilcoxon Signed-Ranks Test.
The results revealed that: 1) the readiness preparation program for charge nurses in conflict management was developed as a series of activities that combined various learning methods and lasting for three weeks. The program was found to be relevant, feasible, and appropriate for nurses in the intensive care unit. 2) After the experiment, the mean score of knowledge in conflict management showed a statistically significant increase compared to the pre-test scores (Z=-3.95, p< .01). 3) The average confidence scores in conflict management after the experiment was at a high level (M=3.80, SD.= .55), with 75 percent of the sample reporting a high level of confidence, followed by 20 percent at a moderate level, and 5 percent at a very high level, respectively.
Therefore, nursing administrators can implement this developed program to prepare ICU charge nurses for conflict management, tailoring it to fit the specific context of their nursing organization
