Organizational Climate Affecting the Staff’s Quality of Working Life in 30-bed Community Hospitals in Three Southern Border Provinces

This descriptive research study aimed to (1) identify personal factors, (2) explore organizational climate, (3) determine levels of quality of working life (QWL), and (4) identify personal factors and organizational climate that affected the QWL of all personnel working at 30-bed community hospitals in three southern border provinces of Thailand. The study involved 285 staff members from community hospitals in the provinces, selected from all 1,280 personnel using the proportional stratified random sampling. Data were collected from questionnaires. The questionnaires’ validity value was 0.90. The Cronbach’s alpha coefficient for reliability was 0.88 for organizational climate and 0.80 for quality of working life. The statistics used were descriptive statistics (percentage, mean, standard deviation), and multiple regression analysis.
The results showed that: (1) Most of the respondents were married, female, Muslim, and employed registered nurses. Their average age was 36.74 years. On average, respondents had 2 children, resided in the three southern border provinces, had a monthly income of 20,000–30,000 baht, and a job tenure of 4–11 years in the area; (2) the overall organizational climate was at a good level; (3) the level of the overall QWL was also good; and (4) the personal factors and organizational climate qualities that were significantly associated with the QWL (p<0.05) were gender, participation in decision-making, development training, job security, morale, concealing oneself, and working flexibility.
