Abstract

This survey research aimed to investigate personal factors, internal organizational factors, 4M management principles affecting the performance of personnel at Sub-district Health Promoting Hospitals (SHPH) in Tha Maka District following their transfer to the Kanchanaburi Provincial Administrative Organization. A sample size of 138 personnel from SHPHs in Tha Maka District, determined via the G*Power program, was selected using cluster sampling. Data were collected using questionnaires validated by three experts with IOC values ranging from 0.67 to 1.00 reliability coefficient of 0.974, Statistical analysis included Descriptive Statistics, Pearson correlation coefficients, and Stepwise multiple regression analysis.

The results indicated that: 1) personal factors did not significantly affect the performance of personnel; and 2) internal organizational factors (specifically strategy and skills) along with the 4M management principle (specifically money) had a statistically significant effect on personnel performance at the 0.05 level. Based on the standardized regression coefficients, skills had the strongest influence (β = 0.360), followed by strategy (β = 0.323) and money (β = 0.288), respectively. These variables explained 68.4% of the variance.

SHPHs should prioritize aligning organizational strategies with their objectives and goals, as well as effectively communicating these strategies to personnel to establish shared goals. In addition, personnel management should take into account individual skills, and financial management should be appropriately implemented to ensure the most efficient use of available resources.
