บทคัดย่อ
การทบทวนวรรณกรรมครั้งนี้มีวัตถุประสงค์เพื่อศึกษาปัจจัยที่สัมพันธ์กับคุณภาพชีวิตการทำงานของพยาบาลและสรุปองค์ความรู้ที่ได้จากงานวิจัย กลุ่มตัวอย่าง คือ รายงานการวิจัยและวิทยานิพนธ์ในประเทศไทยที่ได้รับการตีพิมพ์เผยแพร่ระหว่างปี พ.ศ.2551- 2561 ผลการสืบค้น มีวรรณกรรมที่เกี่ยวข้อง 42 เรื่อง ผ่านเกณฑ์การคัดเลือก 18 เรื่อง เครื่องมือที่ใช้ในการเก็บรวบรวมข้อมูลคือ แบบสรุปคุณลักษณะงานวิจัยที่พัฒนาโดยสถาบันโจแอนนาบริกส์ วิเคราะห์ข้อมูลโดยใช้สถิติเชิงบรรยายและวิเคราะห์เนื้อหา ผลการสังเคราะห์สรุปได้ว่า งานวิจัยทั้งหมดมีความน่าเชื่อถือของข้อมูลเชิงประจักษ์อยู่ในระดับ 4 กลุ่มตัวอย่างทั้งหมดเป็นพยาบาลวิชาชีพ ปัจจัยที่มีความสัมพันธ์กับคุณภาพชีวิตการทำงานของพยาบาล ประกอบด้วย ปัจจัยส่วนบุคคล ได้แก่ อายุ สถานภาพสมรส รายได้ และประสบการณ์การทำงาน ปัจจัยด้านลักษณะภายในบุคคล ได้แก่ ค่านิยมในการทำงาน ความเครียดในงาน และความเหนื่อยหน่ายในงาน ปัจจัยด้านงาน ได้แก่ ลักษณะงาน แรงจูงใจในงาน และความพึงพอใจในงาน ปัจจัยด้านองค์การ ได้แก่ บรรยากาศองค์การ สภาพแวดล้อมในงาน วัฒนธรรมองค์การ และการสนับสนุนจากองค์การ และปัจจัยด้านการบริหาร ได้แก่ การบริหารแบบมีส่วนร่วม การบริหารจัดการ และภาวะผู้นำของหัวหน้าหอผู้ป่วย ผลการวิจัยเชิงเอกสารนี้ สามารถนำไปพัฒนาคุณภาพชีวิตการทำงานของพยาบาล โดยจัดโครงสร้างองค์การที่ส่งเสริมการทำงานที่ดี มีการบริหารแบบมีส่วนร่วม ให้ค่าตอบแทนที่เพียงพอและยุติธรรม มีการประเมินผลงานที่โปร่งใส ตรวจสอบได้ มีการจัดสภาพแวดล้อมการทำงานที่ปลอดภัย และบรรยากาศการทำงานที่ดี
